Italian and German Unification Essay During the years from 1858 to 1871 Italy and afterward Germany emerged as unified countries with one constitution and changed the path of history in Europe and consequently the whole world by shifting and changing or in many cases simply disturbing the balance of power not only in Europe but in the world. Both incidents were the direct results of various nationalist movements in both countries which share similarities and have differences in the basic ideologies behind them and the methods undertaken by their political leaders who made the unifications possible. In Italy the unification movement was lead by Conte di Camillo Benso Cavour (1810-61), who was the prime minister of the government of Piedmont-Sardinia, a constitutional monarchy. Cavour was a nobleman with liberal ideas while the leader of the German unification Prince Otto Edward Leopold von Bismarck, (1815-1898), the chancellor of Prussia, a conservative and absolutist monarchy was a Junker (German noble landowners) and a fanatical conservative. (Merriman Ch. 17) Yet, not only the difference in situations surrounding the social and political life both in Italian and German lands in internal and international stages at the time of unifications, but the differences between the social and political background of these two leaders and their very own way of thinking and ideologies made their methods and the paths of unifications of their homelands different from one another. This paper will discuss the similarities and differences in the methods undertaken by both leaders to achieve unification and to some extent the results of the two incidents. Further it will weigh the promises for democratization against the potential strengths or shortcomings of national unification in these countries. The very first characteristic of both movements that attracts one’s attention is the fact that both goals were achieved by the means of military and political manipulations and maneuvers, although ironically enough, the early attempts made to unify the states under a same flag both in German and Italian lands were made by liberals and in many cases even republicans who in fact gave birth to the modern idea of unified Germany and unified Italy. But all the attempts made by liberals and republicans in the way of Italian and German causes either by political and peaceful means or through revolts and revolutions were total failures and almost all of them ended up in disasters for their leaders and in many cases for every-day average person. As Germany, Italy was characterized â€Å"by the slow and late public emergence of the bourgeois politics and by an accentuated localism both in the collective expectations and social relationships. † (Caglioti) As an example of political and peaceful attempts made by more moderate liberals one can point to the Parliament of Frankfurt which desperately but unsuccessfully tried to force the rulers of the fragmented German states to come together and unify under the rule of Hohenzolern dynasty during the revolutions of 1848-49, and as an example of more radical turn of the unification movements one can look at the revolution of 1848-49 in Italy in which nationalist radical currents along with republican followers of Mazzini conducted revolts against the Habsburg rule and their military presence as well as conservative local rulers of fragmented so called â€Å"Italian† states throughout the peninsula and northern states which ended up in defeat for revolutionaries in the hands of Austrian armies and local conservative forces. (Smith Ch. II) These defeats however, were inspirations for both Bismarck and Cavour to implement the idea of a unified Germany and a unified Italy by means other than peaceful and â€Å"pure political† activities, which had been proven impracticable and incompetent in earlier stages. In other words, although both Bismarck and Cavour were politicians and set the stage for their goals by genus political maneuvers, the final fate of unification both in Italian and German cases were in hands of military and both leaders used military and warfare extensively to settle their word with their opponents. The use of military and warfare not only came to help to prevent the outside opposition to unification cause from destroying it, but it provided both leaders with a very powerful and practical means to strangle any inside opposition conducted either by their political and ideological opponents or the petty rulers of the fragmented states both in Italian and German lands who were the natural claimants and/or opponents to the unification cause. (Merriman Ch. 17) And another ironic fact about the unification attempts made by Cavour and Bismarck is the fact that, although they were trying to unify Germany and Italy under the rule of monarchies with conservative themes, and in the form of very centralized powers and autocratic states. And in case of the government of Prussia even absolutist and totalitarianist, there were very few oppositions and objections to the path of unifications taken by Bismarck and Cavour by liberals and even republicans who in fact opposed and challenged the very existence of the conservative state of Piedmont- Sardinia and the kingdom of Prussia and that in turn had its roots in the fact that liberals and their more radical republican and democrat colleagues were disillusioned by the results of the 1848-49 revolutions and previous attempts made to unify Germany and Italy. (Merriman Ch. 17) The belief of â€Å"Revolution from the bottom†, referred to by radical liberals and republicans were being replaced by the theory of â€Å"Reform from the top† mainly celebrated by moderate conservatives and of course the fact that all those liberals and republicans who were potential opponents to the unification under a conservative rule, were true patriots and all of them were greatly affected by the ideologies of nationalism, if they were not categorized directly as nationalists and that stopped them from opposing to Bismarck and Cavour since in a sense they were all moving towards a same goal when it came to unifying their homelands.

Effects of Groupthink in an Organisation Introduction The paper aims to assess the relationship between groupthink and team performance. First, it will review the conceptualisations of groupthink to analyse the effects of groupthink in organisations, focusing how it is formed and its manifestation in organizational performance, especially in group decision making. Secondly, my study will explain whether or not groupthink affects organisational performance through an analysis of the existent theory by Irving. L. Janis and the empirical studies conducted to examine the groupthink and group performance link. Finally, my paper shows some recommendations which reduce negative impacts of groupthink in workplace. Within my study, I also will support ideas by giving implications about groupthink in organisations in the light of theory. In the past several decades, there has been a substantial increase in emphasis on organisation behaviour literature, focusing on group decision making (Branstatter et al, 1982; Kerr and Tindale, 2004). The utilisation of group decision making, conducted in different type of tasks, has been credited with various benefits including improved productivity and enhancement of the quality of work life (Troopman, 1980). However, many researchers also review a potential problem that occurs within groups and that can dramatically hinder group effectiveness from their performance. This disease can be referred to as ‘groupthink’, which is presented the first time in 1972 by Irving L. Janis. The main point of theory on which Janis has been suggested is that the poor decisions of group suffering from groupthink derive from a strong concurrence-seeking tendency that suppresses collective decision-making processes, and leads to fiascos (Janis, 1972). Based on his achievement, a large bo dy of research has shown a conscious awareness of the psychological phenomenon of groupthink as well as formulates some simple strategies to avoid it. A review of groupthink According to Janis (1972), groupthink is described as a â€Å"mode of thinking that people engage in when they are deeply involved in a cohesive in-group, when the members’ striving for unanimity override their motivation to realistically appraise alternative course of action† (1972, p.9). Based on this theory, it is suspected that groupthink occurs when group members’ motivation for unanimity and agreement such as consensus overrules their motivation to evaluate carefully benefits of decisions as well as expression of deviant or minority opinions (Janis, 1972; Robbins and Judge, 2013). Many studies have evidenced that groups and teams can develop a high level of cohesiveness which tends to result in better performance. However, a considerable disadvantage of highly cohesive groups is that their decision making ability can be drastically restricted by Janis’s groupthink hypothesis. Indeed, strong cohesive groups, where group members are friendly and respec tful of other’s opinions, can contribute to faulty decisions and a policy fiasco when such groups are immersed in poor decision making process under in-group pressures (Eaton, 2001). With the same view, in other words, Fincham and Rhodes (1999) argued that highly cohesive groups can create the pressures of conformity that reduce reflexivity, impeding members’ judgement and their ability to reach a correct decision. From this point, it is clearly seen that each member of a group finds it comfortable to be in agreement, following a positive part of the group, rather than to be an opposing force, even if this factor is potential to enhance the efficiency of the group’s decisions. This reveals a reality that individuals who have different opinions from that of the dominant majority have a tendency to withhold or modify their true feelings and beliefs, which leads to distort the decision making process (Robbins and Judge, 2013). In addition, Knights et al (2007) beli eved that groupthink can cause a disadvantage when learning activities stopped as any further development was largely stagnated by a consensus that was more based upon a withdrawal of respect than upon a useful critical insight to assessment of different information and alternative options. Therefore, when the group is attacked by groupthink, the problems are usually discussed and examined in an uncertain way, leaving many possible solutions and useful ideas (Knights et al, 2007). One of the clearest examples of groupthink which can be considered is the the explosion of the NASA Shuttle Challenger, 73 seconds after it launched in January 1986, killing seven astronauts. The disasters could have been easily prevented if the NASA team noticed the concerns from engineers on the readiness and safety of the Shuttle’s structure before it were launched (Moorhead et al, 1991). It could be concluded that groupthink impede the voices of members of the group who have their own opinions b ut are marginalised, and maintain an illusion of group unanimity, which may invalidate team performance and contribute in creating fiascos (Knights et al, 2007). In addition, many researchers studied that the effectiveness of directive leadership is also one of the factors related to groupthink (Flowers, 1977; Mullen et al, 1994). They claimed that directive leadership has a weak connection with information being considered by the group, the discouragement of dissent, fewer solutions being found and more self-censorship by members (Flowers, 1977; Leana, 1985; Moorhead and Montanari, 1986). Based on previous studies, Moorhead et al (1998) believed that individuals’ opinions may be prevented from group interaction if there appears a strong leadership and group members just only follow their leaders without sufficient critical evaluation. For example, if the leader of the group suggests unethical ideas, and the group cannot control the rules to prescribe ethical behaviour, poor decision may be shaped (Sims, 1992). Similarly, Huczynski and Buchanan (2013) concluded that if the group leaders consider their position from the beginning and ap pear to have a strong preference for a particular goal, the groups tend to support their leader’s idea and do not have a chance to suggest alternative information or solutions. Research on symptoms of groupthink Groupthink, in most of viewpoints, is considered as a threat of organization. Fortunately, Janis (1972, 1982) described eight symptoms categorised in three types of characteristics which were experienced from the fiascos and serve as the powerful tool for recognising the existence of groupthink. They are: overestimation of the group (illusion of invulnerability; belief in inherent morality), closed-mindedness (collective rationalisations, stereotyped images of out-groups), and pressure towards uniformity (self-censorship, illusion of unanimity, direct pressures on dissenters, self-appointed mindguards) (Janis, 1972; Hart, 1991). These symptoms, according to Janis (1972), are considered as a collection of a concurrence-seeking tendency that can fade group decision making process and lead to fiascos, and even disasters. In his research, concurrence-seeking plays a vital role in collective decision making process; but, it will become excessive when it occurs too early in a limited acces s. In addition, Hart (1991) pointed that the signal of excessive concurrence-seeking can be derived from the pressures toward uniformity, and concurrence-seeking takes places in the context of misguide policy from the other two types of characteristics. However, According to Choi and Kim (1999), not all symptoms of groupthink tend to be associated with the others. Their study evidenced that pressure on dissenters, collective rationalisations, and self-censorship tend to be positively associated with each other but negatively associated with the belief in the illusion of invulnerability, the group’s inherent morality, and the illusion of unanimity. From that point, they also suggested that groupthink symptoms reflect two different processes that may occur in collective decision making: the positive correlations between the illusions of invulnerability and unanimity with the belief in the group morality, contrary to the emergence of mindguards, self-censorship, pressure on diss enters, and stereotypes of outgroups. Similarly, Park (2000) examined symptoms of groupthink based on the groupthink model’s Janis and went to a conclusion that the symptom groupings tend to produce negative correlations across the divergent processes. This strengthens for the argument of Longley and Pruit (1980) that the symptoms of groupthink have a strong connection with defective decision making process which would qualify as high quality. How to avoid groupthink It is clearly seen that groupthink is an invisible barrier that causes negative effects on group decision making process and lead to serious consequences. However, Janis’s achievement on groupthink theory has paved the way for researchers finding methods to avoid this phenomenon. Macleod (2011) suggested that it is important for managers to foster group cohesiveness along with a shared sense of professional solidarity. At the same time, it is also important to create an impartial comfort zone in which each member of a group is encouraged to have an active voice in the exchange of ideas and in the evaluation of options. Moreover, relevant outside input should be welcomed as a means of providing diverse information and broadening the extent of collaboration. Conclusion In conclusion, a large body of research has examined the negative impacts of groupthink to organisation, focusing on group decision making. All of them are reviewed and examined meticulously from the Janis’s groupthink hypothesis, which claimed that groupthink is clearly seen as an enemy of creativity, bringing threats and major blunders (Simone, 2008). Indeed, groupthink leads to group decision making failures which come from the highly cohesive groups and the strong directive leadership (Flower, 1977; Leana, 1985; Hart, 1991). Developed from this point, before groupthink becomes a potential pitfall in group decision making, controlled attempts to understand its symptoms are not only desirable but highly necessary. If people can do that, the groupthink framework can be applied effectively to analyse defective decision processes and propose recommendations to avoid groupthink in work organisations. Therefore, it is necessary to have more research on the potential threats to ef fective group decision making caused by groupthink to get deeper insight into this phenomenon as well as improve the further ideas and continuous in-depth research for groups.

Slaves were treated as human chattel to be traded, sold, used, and ranked not among beings, but among things, as an article of property to the owner or possessor. Because the American slave system was based on this principle of human chattlehood, slaves were confined in many ways that handicapped them from even being able to act or live as a human being. The very idea of human chattelhood gave the master unlimited control over his defenseless slave. Chattels are not permitted to get married, acquire or hold property. Chattels cannot have rights and hence the slave has no rights. Chattels can be bought and sold and so justifies the existence of the slave trade. Chattels do not have any claim to legal protection, therefore the slave has none and must tolerate the cruelties of slavery. Chattels are not to be educated or instructed in religion. And lastly, chattels do not possess the freedom of speech and of the press. Race was a very important factor in American slavery. In other nations, slaves would be of the same race as their master. An ex-slave could re-enter society with their past forgotten and be accepted once again. On the other hand, American slavery was closely connected to racial differences that led to racial segregation and discrimination. Master and slave could physically be distinguished from one another, which ultimately distinguished one as human and the other as chattel. Before the American Revolution, slavery existed in every one of the colonies. But by the last quarter of the 18th century, slavery was eventually abandoned in the North mainly because it was not as profitable as it was to the South (where it was becoming even more prevalent). Slavery was an extremely important element in America's economy because of the expanding tobacco and cotton plantations in the Southern states that were in need of more and more cheap labor. At one point America was a land of 113, 000 slaveholders controlling twenty million slaves. By the 1760's many Americans were beginning to become dissatisfied with their mother nation and were waging a war of resistance against the British colonial government. Nike is the multinational leader in the world of sporting goods with 40% market sports shoes in 2000, before Adidas (15.1%) and Reebok (10.9 %). Paul Bowerman and Phil Knight founded the firm in 1964 in the USA under the name Blue Ribbon Sports (BRS). In the early 1970s, BRS began designing his own line of shoes, manufactured by Japanese subcontractors. In 1972, the company achieved a turnover of around $ 2 million and change its original name by the launch of the famous Nike brand. In 1978, due to the macro- economic environment (including the oil crisis) and economic development of Japan, Nike began to look for other countries cost of labour low to manufacture its shoes, as the Indonesia and Thailand , and then it goes to China and Vietnam. Why and how multinational Nike has it become the main target, the  symbol of unethical behaviour, while the practice of its main competitors (Adidas and Reebok) are often similar? To illustrate, according to an opinion poll conducted in Novethic France in March 2002, Nike was the most cited â€Å"unethical† brand (8.7 %), all socio- professional so confused that Adidas has a good picture. The leading position of Nike on the world market, the reputation of its brand and its products, its profitability, visibility allowed actors social advocacy to make a symbol of the lack of ethics and use its market power sports items as leverage their strategies of protest. This binary categorization distinguishes key positions, knowing that many intermediate situations coexist. The following two sub- sections identify and briefly describe these two categories of stakeholders. The company is now looking for a compromise that would satisfy all stakeholders. This first category appreciate the choice of outsourcing, relegating ethical considerations into the background in favour of the organization for private economic benefits. It brings together consumers, shareholders, employees and the countries of sub-contracting and competitors. Nike consumers have a tangible product whose quality is satisfactory at an attractive cost due to low labour costs and savings related to the volume produced. This allows the multinational to reap substantial benefits that are valued by its shareholders, anxious to get the most from their investments. For these actors, ethical considerations are overshadowed over private profits, knowing that consideration of ethical standards – which have the properties of public goods – may be to the detriment of their private benefits. The success of Nike over its competitors is clear from the evolution of its  market share and its leadership. Other actors, namely workers and governments of the countries of sub-contracting, remain back from the ethical choices of the multinational for different reasons, mainly based on considerations of lesser evil for some, attractiveness and economic development for others. What measures have been adopted by Nike to cope with these accusations? If the three response strategies mentioned above is applied, one can examine the measures it has put in place. First of all, Nike has opted for a strategy of inactivity, keeping a low profile. Nike receded charges recalling that its subcontractors were independent foreign companies with which it simply had a contract to produce finished products. Nike also explained that the wages of workers of subcontractors were higher than those of other firms. Finally, Nike insisted that accomplish almost an ethical work by helping with its production activities in economic development and improving the living standard of the country. Then Nike has increased responsiveness. Several NGOs began to criticize Nike using the media to denounce the working conditions at subcontractors of Nike. In addition, actions such as lobbying, public protests, encouraging consumers to boycott products and trials cascade were made. All this has affected the reputation and results of the company and thus has grown considerably, forcing multinationals to react. In that time, Nike admitted its potential role and sought to address ethical problems from concrete and tangible elements, as is the case of the establishment in 1992 of a code of conduct † Memorandum of Understanding † a document that requires its subcontractors the elimination of forced labour and child labour, to apply the legal provisions in force in the country concerned, with the inclusion of one day off per week and a maximum of sixty hours of work per week. It is absolutely necessary for the company to find a balance between ethical and economic objectives, it means for the company to make substantial profits on financial matters without affecting the expectations and interests of the various stakeholders. The integration of the ethical dimension is generally perceived as a company generating costs. However, beyond this approach in terms of cost alone, it is possible to consider integration as a strategic option that can generate a competitive advantage. Indeed, the establishment of a pre-activated or proactive strategy may, under certain conditions, allow companies to integrate ethical issues and generate â€Å"winwinwin† situations (win for the company, consumers and activists), by inserting these efforts in a strategy of differentiating its products over those of competitors. These strategies raise many research questions, because of their characteristics. This type of differentiation, such as lack of child labour does not bring tangible changes to the product. This differentiation involves not visible and unverifiable characteristics of the final product by the consumer († credence goods â€Å"). To make perceptible to the consumer, taking into account informational dimensions (information asymmetry) and cognitive (informational overload) are crucial. So first, we are going to explain All Those concepts according to Bentham and John Stuart Mill (1987), Utilitarianism is a system of morals and ethics, unable to objectively define what is good and evil, is proposes to ignore establishing useful as the first principle of action. He considers that what is useful is good and that the utility can be determined rationally. Utilitarianism is based on the sole criterion of optimization of the greatest happiness for the greatest number of people, assuming that the well- being of all is well for all men. He rejects the notion duty as first and measure the morality of an action with consequences we can expect quality. Ãâ€"sterberg explains that egoism states that the human being should always act in order to satisfy his personal interests in the long term it would be better for everyone and not only but for all. Finally, according Metayer (2008) the virtue ethics focuses on character traits as evidenced by the actions: to determine the morality of an action, we must look the character trait that is usually associated with such an act. Is it a virtue or a vice? An act is morally good because it is what would someone virtuous. Now that we have explained these concepts, we will apply them to the different characters. Firstly the characters are faced with a dilemma are: Borries, Borries ‘s manager and Marcus. Borries was due to go on holiday with his girlfriend Swee Lan but his manager told him to not to go to holiday because of work. Borries ‘s dilemma is to choose to go to meet his girl friend and her parents’, but Borries would face sanctions for his manager. Or to stay at work that would generate further contracts for the company but Swee Lan and her parents’ Would Be very upset not to meet him. Borries decided to cancel his holiday! According Bertham and Mill (1987), Borries is utilitarian because he wants the happiness of the greatest number of people and in this case these are the shareholders, managers and co-workers. The solution would be that shifts the date of his vacation he finishes his work and he leaves after. The manager ‘s dilemma is to let Borries to go to holiday and loose further contracts or to force Borries to stay by threatening to sanction that would generate lots of contracts. The solution would be to leave Borries go on vacation because it give huge for the company and replace it with another person. Finally, Borries’s friend Marcus reacts after the decision of Borries to not go to holiday and he told him that he was a coward, he was to weak to say no and had jeopardised his relationship with Swee Lan. Marcus dilemma is to tell him his opinions on him decision to stay and to convince that he made the wrong decision (that what true friend do or to do not tell him and to be a bad friend. For Metayer (2008), Marcus is a holding of virtue ethics because the fact to help that person would be charitable or benevolent. Indeed, in this case Marcus just wants to do its best to him. He took the better solution that is to say to tell him its opinions. _Appendix C: Interpersonal and Team-working skills_ First, we were a group of 5 students, from different countries. In the group, there was no leader or no secretary. It was a group of communication. Indeed, the people participating in the group share the same â€Å"status† within the group. The social order is indeed based more on compliance but on consensus, compromise emerges an institutionalized dialogue in which everyone can participate either by a mutual adjustment. For each seminar, we had case studies to analyse. Firstly, we were doing our work in our side and one week before the seminar, we met all together to exchange our views and our differences. The interpersonal communication in our group was very strong between members of the group and the transverse flow and informal communication. After exchanging and gave its opinion, we put our thoughts together and divided the parts we would propose to the oral. At the end of the meeting, we asked questions to each other to see if we mastered well about us. Personally, these group projects taught me a lot, in fact, to discuss, say, and especially to defend my opinions, listen to those of others, to find a consensus. This allowed me to provide personal enrichment discuss with people with different cultures.
